Not challanged enough.

Yesterday One of my team members told me that she feels she is not challanged enough.
She has a lot to do and is not expected to do anything which is not consistent with her job specifications but she delivers results fast for those routine assignments. I have given her two big long term projects to work on when she joined. I reminded her about them and commented that if she can deliver those not only she will be my hero but she will be hero of the whole organization.
She has not made much progress on those projects so far. l am sure that once she puts her heart and soul into them she will be able to deliver them.
What else i can do to keep her motivated, challanged , engaged and feel relevant. I do not want to lose her?. Finding Good IT talent with right skills is getting harder day by day.

My advise is to draw a clear outline that the two projects you are holding her responsible for are her priority. After that if there is a specific project she is interested in , she should let you know and may be you can giver her that.

To keep people motivated its important to find out first if they have an underlying interest in any other project / client. Once you get to the root , you can then prioritize the projects for them so that their energies get utilized in the right manner.

Regards the two specific projects , encourage her to come back with ideas, updates, better ways of completing those projects , a timeline for completion , pre-empting potential challenges in that project. Ect ..

Feeling in charge of the projects will truly motivate her. Sometimes to keep staff motivated and challenged enough, its not necessary to find new projects , you just need to sit with them and try to re-channelize their energies and see difficult projects in a new light.

you may want to ask her if she needs anything to focus on those projects too.

maybe the discussion should be if some of the routine assignments can be decreased giving her more time to really spend on the long term projects.

I would not ask timelines and details just yet...set up time to whiteboard and brain storm...get her going, then ask her to own it, and have her set up regular check-ins on those projects separately from routine stuff
